This paper intends to examine the mediating effects of subjective norms on the relationship between career advancement and job characteristics and knowledge sharing behavior. Based on the social exchange theory, we establish a research model which contains job and organizational factors. We distributed 650 questionnaires, but only 439 questionnaires were returned and usable. The hypotheses were tested using Partial Least Squares Structural Equation Modeling (PLS-SEM). The study examines knowledge sharing behavior and its determinants. The results reveal that career advancement, job characteristics and subjective norms are positively and significantly related to knowledge sharing behavior. The findings depict that subjective norms have a partial positive and significant mediating effect on knowledge sharing behavior. This paper intends to identify knowledge sharing behavior and its determinants in Tanzanian healthcare institutions and among healthcare professionals. This is because there are only a few such studies in the context of Tanzania; therefore, this study offers a theoretical foundation for future studies and practical implications for administrators and practitioners.

The study reveals that career advancement, job characteristics, and subjective norms positively and significantly influence knowledge sharing behavior among Tanzanian healthcare professionals.The findings confirm the mediating role of subjective norms in the relationship between career advancement, job characteristics, and knowledge sharing.Therefore, healthcare institutions should prioritize fostering a supportive environment that encourages knowledge sharing, improves career advancement opportunities, and strengthens subjective norms to enhance knowledge sharing behavior.

Penelitian lebih lanjut perlu dilakukan untuk mengeksplorasi pengaruh faktor demografis seperti usia, jenis kelamin, dan masa kerja terhadap perilaku berbagi pengetahuan di kalangan profesional kesehatan Tanzania. Studi ini dapat menggunakan metode campuran, menggabungkan data kuantitatif dari survei dengan data kualitatif dari wawancara mendalam untuk mendapatkan pemahaman yang lebih komprehensif tentang motivasi dan hambatan yang memengaruhi perilaku berbagi pengetahuan. Selain itu, penelitian di masa depan dapat menyelidiki peran kepemimpinan transformasional dalam mempromosikan budaya berbagi pengetahuan di rumah sakit, dengan mempertimbangkan bagaimana gaya kepemimpinan yang berbeda dapat memengaruhi persepsi norma subjektif dan motivasi karyawan untuk berbagi pengetahuan. Selanjutnya, penelitian dapat memperluas cakupan geografis dengan melibatkan berbagai wilayah di Tanzania dan membandingkan praktik berbagi pengetahuan di berbagai jenis fasilitas kesehatan, seperti rumah sakit pemerintah, rumah sakit swasta, dan pusat kesehatan masyarakat, untuk mengidentifikasi praktik terbaik dan tantangan spesifik konteks. Terakhir, studi longitudinal dapat dilakukan untuk melacak perubahan perilaku berbagi pengetahuan dari waktu ke waktu dan untuk menilai dampak intervensi yang dirancang untuk meningkatkan berbagi pengetahuan di organisasi perawatan kesehatan.
