The increasingly tight competition especially in the field of service in hospital business where everyone is tying for maintain their existence within the scope of the organization. The focus of this research was to analyze the direct and indirect influence of job satisfaction on employee performance, and the role of OCB as the mediator of job satisfaction on the performance of RSI Aisyiyah Malang employees. The approach used in this research was quantitative approach.The sample collection technique used was simple random sampling. The sample in this study amounted to 61 employees of RSI Aisyiyah Malang nurses. Data collection was using questionnaires, while data analysis was done by using path analysis. The results showed that 1) there was a direct effect of job satisfaction on employee performance of RSI Aisyiyah Malang nurses. This meant that the performance of RSI Aisyiyah nurses was better if job satisfaction felt by the nurses was better too. 2) there was indirect effect of job satisfaction on employee performance of RSI Aisyiyah Malang. 3) OCB mediated the influence of job satisfaction on employee performance of RSI Aisyiyah Malang.

The research findings indicate a significant direct influence of job satisfaction on nurse performance at RSI Aisyiyah Malang.Furthermore, an indirect effect of job satisfaction on performance was observed through the mediating role of Organizational Citizenship Behavior (OCB).Ultimately, OCB successfully mediates the relationship between job satisfaction and the performance of nurses at RSI Aisyiyah Malang, demonstrating a partial mediation effect.

Penelitian selanjutnya dapat dilakukan dengan memperluas cakupan responden, tidak hanya pada perawat di RSI Aisyiyah Malang, tetapi juga pada tenaga kesehatan lainnya di berbagai rumah sakit untuk menguji generalisasi temuan. Selain itu, penelitian dapat menggali lebih dalam faktor-faktor lain yang mungkin memengaruhi OCB, seperti kepemimpinan transformasional atau iklim organisasi, untuk memberikan pemahaman yang lebih komprehensif tentang perilaku kewargaan organisasi. Terakhir, penelitian dapat berfokus pada pengembangan intervensi yang bertujuan untuk meningkatkan kepuasan kerja dan mendorong perilaku OCB di kalangan perawat, misalnya melalui pelatihan atau program penghargaan, guna meningkatkan kualitas pelayanan kesehatan secara keseluruhan. Penelitian ini diharapkan dapat memberikan kontribusi praktis bagi manajemen rumah sakit dalam upaya meningkatkan kinerja dan kesejahteraan karyawan.
